Peran Kompensasi Dan Penilaian Kinerja Dalam Meningkatkan Kepuasan Dan Produktivitas Tenaga Kesehatan Pada Era Digitalisasi Rumah Sakit

Ulasan ini menilai peran kompensasi dan penilaian kinerja terhadap kepuasan serta produktivitas tenaga kesehatan dalam konteks digitalisasi rumah sakit. Menggunakan desain systematic literature review berpedoman PRISMA 2020, penelusuran 2019-2025 pada basis data utama diikuti deduplikasi dan penyaringan dua penelaah; sebanyak 25 studi memenuhi kriteria inklusi. Data diekstraksi secara terstruktur, mutu dinilai dengan RoB2/ROBINS-I/AXIS/AMSTAR-2, dan kepastian bukti diringkas menggunakan GRADE. Sintesis menunjukkan konsistensi hubungan positif antara kompensasi gaji/benefit, bonus, dan pay-for-performance dengan kepuasan kerja, serta pada sejumlah konteks dengan produktivitas dan retensi; dampak P4P bervariasi menurut desain indikator dan tata kelola. Penilaian kinerja yang jelas, terukur, dan dipersepsikan adil berkaitan dengan peningkatan kepuasan, engagement, dan keluaran kerja. Digitalisasi bertindak sebagai moderator: keterpakai-an EHR, program engagement EHR, telemedisin, dan inisiatif digital hospital dapat memperkuat atau melemahkan efek kebijakan SDM melalui perubahan beban kerja dan alur dokumentasi. Kepastian bukti umumnya berada pada tingkat sedang untuk kepuasan, dan rendah-sedang untuk produktivitas, retensi, serta engagement. Implikasi manajerial menekankan paket terpadu remunerasi-appraisal yang diiringi perbaikan workflow digital; implikasi regulatori meliputi standar interoperabilitas/usability dan indikator insentif yang valid. Keterbatasan utama adalah dominasi studi observasional, indikator produktivitas yang beragam, dan pelaporan komponen digital yang tidak seragam. Riset lanjutan disarankan menggunakan desain longitudinal/kuasi-eksperimental dengan indikator terstandardisasi dan data objektif.
